Early in the year, assess your most pressing hiring needs and refine your onboarding process. Prepare for new doctors and residency program students before the spring and gear up for conference season. Through the summer, focus on employer branding. In the fall, reevaluate incentive packages, and consider focusing on recruitment leading up to the holidays.

While each healthcare organization should have their own unique recruitment calendar, this blueprint can serve as a helpful starting point. Be sure to fill it in with more detail based on the conferences you’ll be attending and any other timely factors that are specific to your organization. Keep in mind that even if you don’t get the timing perfect, connecting with a candidate when they’re not actively looking could still work out for both parties in the future.

Projections indicate there could be a shortage of 124,000 physicians within the next decade. Policies are being formed to address the shortage, but far-reaching changes must be made to ensure the sustainability of the US healthcare system.
What You Should Know
The physician shortage cannot be traced to any one factor alone; instead, issues like regional disparities, limited numbers of medical schools and residency positions, and an aging population are all contributing to the crisis. To strengthen the supply of physicians, experts are calling for varied approaches, such as expanding the scope of other health professionals, extending reach via telemedicine, adopting policies like the Resident Physician Shortage Reduction Act which would provide thousands of new Medicare-supported physicians, and fostering a diverse workforce.

Healthcare labor market shows signs of stability
The Story
Data from the US Bureau of Labor Statistics shows that quit rates in healthcare have decreased slightly over recent months. Quits across all sectors have also trended downwards. The bureau states that the quit rate provides a measure of employees’ willingness to leave a job.
What You Should Know
While staffing shortages will continue to affect the healthcare sector for the foreseeable future, the stabilizing quit rates, along with other measures, are signs that we could be inching towards pre-pandemic levels. With that in mind, the bureau also reports the number of job openings has increased in healthcare recently, while the number of hires has decreased. This could suggest that healthcare organizations are retaining their employees more effectively, but recruitment continues to be a challenge.

Strategic Planning Horizons

In our Q4 2023 planning session, our team employed a three-tier horizon framework to structure our priorities, drawing inspiration from McKinsey and Company's research. A concise overview of the framework is available here. The adoption of this framework has proven advantageous in several aspects.

Clarity around Priority and Timelines:
Horizon One initiatives represent our immediate focus—the plan of record. This provides a clear roadmap, ensuring everyone is aligned on the most critical priorities and timelines. Accordingly, we are dedicated to ensuring the completion of these projects within the next quarter. This approach promotes accountability among project owners and contributors.

Clarity around Resourcing:
Implementation of the framework involves aligning resources with the three horizons. Horizon One receives full resourcing through time allocation and investment capital. Horizon Two serves as a testing ground, where project owners allocate time to formulate hypotheses and build a case for advancing an idea from Horizon Two to Horizon One.

Promoting Entrepreneurial Energy:
Horizon Three encompasses our big-picture, long-horizon ideas. Witnessing ideas emerge organically from team members as they navigate their daily routines has been invigorating. Just this week, a team member presented an intriguing idea that aligned with a theme from an existing Horizon Three initiative. Providing a space to track these spontaneous ideas has injected entrepreneurial energy into our team.

While the three-tier horizon framework may not be perfect for every organization at all times, I encourage you to explore the ideas above to see whether they resonate with you. Whether it’s initiating a small change within your department or leading an entire organization towards an ambitious goal, taking the time to align everyone from the start will always yield better results.
